Bien que de nombreuses recherches aient cherché à comprendre comment les employés en viennent à s'aligner sur les normes sociales et les routines de leurs groupes de travail, la théorie du management a largement négligé la possibilité que cet alignement puisse être fondamentalement en contradiction avec ce que signifie être autiste. L'autisme, qui représente une grande part de la neurodiversité organisationnelle, est associé à une manière différente de voir et de traiter le monde par rapport à la norme sociétale non autiste. Au travail, les employés autistes rencontrent souvent des obstacles à l'inclusion, en grande partie en raison de dissimilitudes fondamentales dans leur manière d'interagir avec les autres et de se connecter à eux. Pour identifier les obstacles à l'inclusion des employés autistes dans les groupes de travail, nous développons un cadre conceptuel multi-niveaux centré sur l'incongruence relationnelle, ou les différences dans les schémas d'interaction entre les neurotypes (autistes et non autistes). Nous proposons que les normes des groupes de travail non autistes (par exemple, l'utilisation d'un langage imprécis) exacerbent l'incongruence relationnelle, ce qui entrave les expériences d'authenticité et d'appartenance pour le membre autiste du groupe de travail. Enfin, nous identifions des pratiques managériales (par exemple, la personnalisation relationnelle du travail) qui sont susceptibles de protéger contre les conséquences négatives de l'incongruence relationnelle, en favorisant des climats de travail où la variabilité dans les schémas d'interaction est normalisée et où des compréhensions partagées se développent entre les neurotypes.
